Abstract
國際化職場文化能力之學習:以個人環境互動論觀點之探析 摘要 隨著全球化趨勢,國際間人員互動愈加頻繁,不同文化的接觸也日益普遍,進而使 社會多元化的程度也逐漸深化。許多國內的工作者雖然處在自身的國家,但在組織中卻 面對日益國際化的環境及工作要求。對這些人員而言,文化的衝擊成為每天職場的實 務,瞭解他們的經驗及文化能力的發展成為當前重要的課題。 雖然目前文獻已經開始探索國際化環境工作人員的文化職能,然而,許多研究仍僅 著重於個人的面向,較少檢視個人與其組織的互動關係。由於員工的能力學習是發生於 組織的脈絡之中,缺少了組織的面向,便較難瞭解人員職場經驗與能力發展的全貌。有 鑑於此,本研究蒐集國際化職場人員之實務經驗,以「個人-組織互動理論」之觀點切 入,探討個人在國際多元文化的環境中所需具備的能力與學習。 本研究採質性研究途徑,以台灣國際職場的工作人員為研究對象,透過半結構訪談 及文件內容回顧等方法來蒐集資料。並且以重要事件分析法,探討工作者面對多元文化 服務對象的經驗與調適。依據研究結果,本研究將針對國際化職場文化能力學習及發展 方案提出建議。
Cultural Competence Learning in the Internationalized Workplace: A Perspective of Person-Environment Interaction Theory Abstract With the climate of globalization, human mobilization and interaction of people from multiple cultures has significantly increased. Although many studies have contributed to our understanding of cultural competence learning, any consideration of an organizational context was often missing from these discussions. To address this limitation, the present study focused on the cultural competence of domestic workers in internationalized workplace from both an individual and an organizational perspective. This study uses the person-environment interaction theory as the theoretical framework to examine cultural competence learning. Because people’s behaviors are influenced by their environment, individual competence development may not be fully understood if the research lens merely focuses on each individual without connecting to the larger unit — their organization. The present study adopts a qualitative research design. Both techniques, semi-structured interview and document review, will be used for data collection, and Taiwanese workers in internationalized workplace will be enlisted as the research participants. An examination of their experiences will help identify cultural competence in a multicultural mission and extend the model for cultural competence and the process used to assess it. Based on the results, this study will provide suggestions regarding cultural competence learning of workers in the internationalized environments.
