Abstract

本研究旨在瞭解南部地區大學校院學務長領導風格與學務人員組織承諾之關係,以問卷調查法進行研究。首先以分層抽樣方法從南部地區大學校院中抽取27所學校,再從各校中隨機抽取292位學務人員進行問卷調查,並以百分比、平均數、標準差、t考驗、單因子變異數分析、皮爾遜積差相關、多元逐步迴歸分析等統計方法獲得以下結論: 一、學務長領導風格以「高倡導高關懷」型態居多;強調工作目標的達成,亦重視關懷同仁。 二、學務長領導風格在學務人員背景因素無顯著差異;在學校環境部份因素有顯著差異。 三、學務人員組織承諾以「努力」意願最明顯;「認同」意願最低。 四、學務人員組織承諾在學務人員背景、學校環境部份因素有顯著差異。 五、學務長領導風格對學務人員組織承諾具有預測作用。 其次,對大學院校學務長的建議: 一、以卓越的領導風格激發高組織承諾的學務團隊。 二、加強教育領導專業知能,並展現「倡導」、「關懷」的作為。 三、多採取「高倡導高關懷」領導風格。 四、及時回應學務人員的需求與問題解決能力。 五、重視兩性平等,多關懷和鼓勵女性、年輕、資淺學務人員。
The purpose of this study is to understand the relationships between the leadership style of the dean of student affairs and the organizational commitment of student affairs personnel in colleges in southern Taiwan. This study was done by means of questionnaire. First, twenty-seven colleges were selected from colleges in southern Taiwan. Then 292 among the student affairs personnel were randomly selected to do the questionnaire. The data were analyzed by statistics composed of percentage, mean, standard deviation, t-test, one-way ANOVA, K. Pearson’s product-moment correlation, and stepwise multiple regression analysis. The conclusions are summarized as follows: 1. “High-initiation” and “high-consideration” account for most of the deans’ leadership style, which put great emphasis on the fulfillment of job objectives and on great concern for colleagues as well. 2. Dean’s leadership style has not much to do with the background variables of student affairs personnel; however it has much to do with the college environments. 3. The highest commitment of student affairs personnel is “endeavor”, while the lowest one is “identity”. 4. The organizational commitments among student affairs personnel vary greatly in their background and college environments. 5. The dean’s leadership style foretells the organizational commitment of student affairs personnel. Based on this study some other suggestions are also inferred for college deans of student affairs to refer to: 1. To inspire a student affairs team of high organizational commitment through outstanding leadership. 2. To reinforce the expertise in the teaching of leadership to show the student affairs personnel “initiation” and “consideration”. 3. To adopt the leading style of “high-initiation” and “high-consideration” as frequently as possible. 4. To meet the needs of student affairs personnel and help solve their problems in time. 5. To place high premium on the equality between the two sexes, en- courage and show great concern for the young female fledgling student affairs personnel.
