台中市國中體育組織氣氛與教師工作滿意度關係之研究

Abstract

本研究旨在瞭解台中市國中體育組織氣氛與教師工作滿意的內涵與現況;其次係比較不同背景之國中體育教師所知覺之體育組織氣氛與工作滿意度之差異情形;最後則探討個人背景變項及體育組織氣氛與教師工作滿意之相關情形。研究對象為台中市26所公立國中之141位體育教師,研究設計以Kottkamp,Mulhrn & Hoy 的組織氣氛理論(校長行為-支持、指示,教師行為-投入、挫折、親密)與Smith,Kendall & Hulin 的工作滿意理論(工作本身、上司、薪資、升遷、同事)為主要依據,並以「國民中學體育組織氣氛與教師工作滿意問卷」為研究工具,進行問卷調查。 根據實際所得資料,分別以描述統計、單因子多變項變異數分析及典型相關分析等統計方法進行分析,結果發現: 一、台中市國中體育組織氣氛屬開放型氣氛,體育教師所知覺之組織氣氛依序為「投入行為」、「支持行為」、「親密行為」、「指示行為」及「挫折行為」。 二、體育教師之工作滿意度屬中上水準,各構面之滿意程度依序為「同事」、「上司」、「工作本身」、「薪資」及「升遷」。 三、不同「性別」、「服務年資」、「學歷」及「職務」之教師對組織氣氛之知覺有顯著差異存在,但不同「年齡」及「學校規模」之教師對組織氣氛之知覺,並無顯著差異存在。 四、不同「學歷」及「學校規模」之教師對工作滿意度有顯著差異存在,但不同「性別」、「年齡」、「服務年資」及「職務」之教師對工作滿意度並無顯著差異存在。 五、國中體育教師個人背景變項及體育組織氣氛與教師工作滿意間有典型相關存在,其中以教師之「投入行為」對工作滿意度之「上司」的解釋力最大。
Abstract The main purpose of this research was to understand the concept and current situation of organizational climateof junior high physical education in Taichung city and teachers’ job satisfaction. Secondary, it was to compare the different awareness about organizational climate of physical education and teachers’ job satisfaction among junior high physical education teachers with different background. Finally, it was to study the relations among individual background variable, organizational climate of physical education, and teachers’ job satisfaction. Subjects were 141 physical education teachers from 26 public junior high schools in Taichung. Together with the research tool – questionnaire of organizational climate of junior high physical education and teacher’s job satisfaction to proceed the investigation. Analyzing by statistics methods, such as descriptive statistics, MANOVA canonical correlation analysis, and according to the practical information colleted, there concluded the following findings: 1. Organization climate of junior high physical education in Taichung belonged to The Open Climate. Physical education teachers’ awareness of organizational climate was ordinal as followings: “engaged behavior”, “supportive behavior”, “intimate behavior”, “directive behavior”, and “frustrated behavior.” 2. Satisfaction level in various aspects of physical education teachers with intermediate or higher job satisfaction was ordinal as followings: “colleagues”, “superior”, “job itself”, “salary”, and “job promotion”. 3. Teachers with different “gender”, “service years”, “academic degree”, and “position” had obvious difference in awareness of organizational climate. However, for teachers with different “age” and “school size” had no significant difference on it. 4. Teachers with different “academic degree” and “school size ” had obvious difference in job satisfaction. However, for teachers with different “gender”, “age”, “service years”, and “position” had no significant difference on it. 5. There existed the canonical correlation among the individual background variable of junior high physical education teachers, organizational climate of physical education, and teachers’ job satisfaction. And the “engaged behavior” of teachers best explained “superior” of job satisfaction.
