後疫情時代護理人員在醫療轉型下之工作壓力及其相關因素探討-以北部某醫學中心為例

Abstract
本研究旨在探討後疫情時代護理人員在醫療轉型下工作壓力之現況,並分析不同背景變項之差異、相關及預測情形,以期優化護理功能、發揮護理價值,進而提昇工作效率及維護醫療照護品質為目的。本研究採分層隨機抽樣方法進行問卷調查,研究對象為北部某醫學中心護理人員,研究工具參考「修正科技接受模式」及「中文版工作內容問卷」,總計回收有效問卷333份,資料處理以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關係數以及多元迴歸分析進行結果分析。研究結果發現,護理人員不同背景變項對於醫療轉型的感受與工作壓力有顯著差異性及其相關性;工作控制-工作技能與工作壓力最為相關,提昇工作技能可以提高護理人員抗壓性並激發潛能;整體工作壓力,以護理工作總年資6-15年的護理人員工作壓力最高且最需要同事支持;對醫療轉型的感受越好,整體工作壓力則會降低;整體而言,護理人員認為智慧醫療的導入對護理工作有幫助,同時有學習科技和適應新工作模式的壓力。依據本研究結果,建議醫療機構計畫性舉辦智慧醫療教育訓練及營造友善職場環境,以提高使用科技系統的信心及協助適應新工作模式。研究結果作為降低護理人員醫療轉型下工作壓力實務政策之參考。
The aim of this study is to investigate the current status of work stress among nursing staff in the Post-Pandemic Era under the medical transformation, and to analyze the differences, correlations, and predictions of various background variables. The objective is to optimize nursing functions, highlight the value of nursing, thereby improving work efficiency and maintaining the quality of healthcare. This study employs a stratified random sampling method to conduct a questionnaire survey, targeting nursing staff at a medical center in the northern region. The research tools reference the" Revised Technology Acceptance Model " and the " Chinese Version of the Job Content Questionnaire." A total of 333 valid questionnaires were collected. Data processing includes Descriptive statistics, Independent Sample t-test, One-way ANOVA, Pearson’s product moment correlation coefficient and Multiple regression analysis for result analysis. The findings indicate that there are significant differences and correlations in how nursing staff with different background variables perceive medical transformation and experience work stress. Work control and work skills are most related to work stress; enhancing work skills can improve nurses' stress resistance and unlock their potential. Overall, nurses with a total working experience of 6-15 years experience the highest work stress and most need colleague support. A better perception of medical transformation reduces overall work stress. Generally, nursing staff believe that the introduction of smart healthcare is beneficial to nursing work, while also feeling the pressure of learning technology and adapting to new work models. Based on the results of this study, it is recommendedthat medical institutions plan to organize smart healthcare education and training and create a friendly workplace environment to increase confidence in using technology systems and assist in adapting to new work models. The results serve as a reference for practical policies to reduce work stress among nursing staff under medical transformation.
