救國團大專服務員領導經驗對職場領導行為影響之研究

Abstract
本研究主要目的為探討大學曾經擔任救國團之大專服務員,其過去在救國團的領導經驗對其之後在職場領導行為之影響。文獻探討部分從救國團組織概況、相關研究與大專服務員之相關內涵開始,進而探討大學領導經驗對職場領導影響相關研究、經驗學習理論,結合領導的涵義、相關理論與研究,由以上三個面向探討過去在救國團的領導經驗,對其後續在職場的領導能力之影響。本研究所設定之領導經驗,是指研究參與者過去曾經歷過的領導行為,以跨功能團隊領導的領導行為,依據六項跨功能團隊領導行為設計訪談大綱,依據研究目的,以立意取樣的樣本抽樣方式,選擇三位研究參與者進行深度訪談。依據研究目的與問題的設定,本研究之研究結果如下:一、救國團大專服務員的領導經驗,因尋求自我突破與成長加入團隊,並在服務的過程中體認以服務代替領導的觀念。二、關於救國團大專服務員領導經驗對其在職場中的領導行為影響,依據跨功能團隊六項領導行為,其分別為:專業表現:善用專長組成專業團隊;組織運作:組織結構運作系統化;社交整合:尊重與傾聽凝聚團隊認同;認知洞察:成功留給準備好的人;前瞻:成就感凸顯珍貴的價值;外部連結:專業且謙遜內外皆宜。綜合以上研究結果,本研究發現,三位研究參與者在救國團擔任大專服務員的領導經驗,對其在職場中擔任領導職之領導行為皆有正向且深遠的影響,並在其生涯不同階段時,展現出不同程度之領導行為表現。此外,透過服務參與所獲得之領導經驗,其影響與延續是長遠並持續發展。
The aim of this study was to explore the impacts and its subsequent leadership behaviors in the workplace of past leadership experience participated as youth’s college counselors in China Youth Corps. The literature review began with the organization overview, the related study and connotation of youth’s college counselors in China Youth Corps, and discussed three aspects on the influences, learning theory and implication of leadership in the workplace. The leadership experience in this study refered to the cross-functional team leadership behavior experienced by the participants. The interview outline was designed based on six cross-functional team leadership behaviors, and three participants were selected for in-depth interviews based on the purposive sampling method.According to the purposes and question in this study, the results were as follows: 1. the leadership experience they gained were self-breakthrough and self improvement, and recognized the concept of service instead of leadership after joined the youth’s college counselor in the China Youth Corps. 2. Regarding the impacts and its subsequent leadership behaviors in the workplace after participated as youth’s college counselors in the China Youth Corps, were concluded on six leading cross-functional team leadership behaviors, categorized as: professional performance: expertise to build a professional team; organizational operation: systematize the organizational operation; social integration: respect and listen to unite team; cognitive insight: Chance favors the prepared mind; foresight: sense of accomplishment highlights precious values; external link: professional and humble were beneficial internally and externally.Concluded from studies above, it revealed that the leadership experiences of the three participants as youth college counselors in the China Youth Corps indicated a positive and far-reaching influence on their leadership behavior in the workplace and also showed different degrees of leadership behavior at different stages in their careers. In addition, the impact and continuation of leadership experiences gained through this participation was long-term and sustainable.
