矯正機關戒護人員人際契合度、角色衝突與工作調適關係之探討

Abstract
長期以來,矯正機關中戒護人員伺機轉職與高離職率的現象,一直是矯正當局人才培訓及實務機關所關注的問題。然而,以往戒護人員工作的相關研究中,對渠等工作職能知之甚少;此外,過去針對戒護人員人際關係及角色衝突對工作調適的影響也探究不多。因此,本研究目的在探討戒護人員的人際契合度及角色衝突對工作調適的影響。本研究於2020年8月至12月期間,選取9所矯正機關以便利抽樣方式發放600份問卷,回收後有效問卷總計203份,再進行研究分析。結果顯示,將問卷填答結果以工作環境定位系統分析後,戒護人員之工作職能以「研究性或事務性工作區類型二」樣本人數最多;另以象限區劃分後則顯示第一象限「資料-人際區」之樣本人數最多。此外,多元迴歸分析結果顯示,戒護人員的人際契合度對工作調適有顯著的正向影響,惟角色衝突對工作調適的影響則未達顯著。最後,依據實證分析之結果,提出對於學術研究與矯正當局職務分工與勤務安排的實務應用參考,以及討論本研究之研究限制。
The high turnover rate of correctional officers (COs) in correctional agencies has been widely concerned and discussed in the field of personnel training and practice in correctional authorities. However, not only there were not much previous research pay attention to the job functions of the COs, but also the impact of interpersonal relationships and role conflicts on work adjustments was rarely explored. Therefore, the purpose of this study is to understand the impact of the interpersonal fits and the role conflicts of the COs on work adjustments. From August to December 2020, there were 600 questionnaires distributed by convenience sampling in 9 correctional agencies, and a total of 203 valid samples were collected. The result of Human Resource Knowledge (HRK) analysis shows that most of the job functions of the COs were"research or transactional work area type 2", and based on the area was divided into four quadrants, the finding indicates that the first quadrant “the data-people area” with the largest number of COs. In addition, the regression analysis results show that the interpersonal fit of the COs had significant positive impact on the work adjustment, meanwhile the impact of the role conflict on the work adjustment was not significant.
